HOW A FOOTBALL CLUB CULTURE FAILS (LONG READ)

When Mikel Arteta arrived at the club, he came armed with a vision for how he wanted to play, and a remit to change the culture at the club. As it stands, it looks like he’s failing on both fronts.

Building a culture is about establishing a unifying set of standards that everyone can exist in. There are things you can do to reinforce culture. Armies have exacting standards over uniform, Toussaint Louverture, the Haitian general that led a revolution against France, decked out his free slaves in uniform to make them feel worthy and give them visual structure (they successfully drove Napoleon out of Haiti). Facebook created a ‘break stuff fast’ mentality to ensure they were ahead of the curve, and to let employees know that breaking stuff wasn’t a career-ender (that risk-taking approach had to change when they reached a certain scale). Apple has built a machine so focused on elite design, if you work them as an agency, you have to hire a world-class deck designer because the smallest error can throw a meeting.

Culture is important. Don’t let anyone tell you it’s not. Understand the rules that make a place tick gives everyone a very basic common grounding. Again, going back to the army, time is hugely important. If you are 10 seconds late, you’ll be punished. Why? Because in battle, those ten seconds could be the difference between life and death.

Arteta had a list of non-negotiables that he brought to the club and it all made sense. We knew Ozil would fall foul of them because he’d been drumming to his own beat for years. We knew Matteo wouldn’t be able to hack it and he was one of the first talented casualties of the regime. This is standard stuff, Netflix, a company I often write about, has a no assholes policy. Why? Because when people are behaving badly, others gossip, and office gossip leads to a lack of focus, lowered morale, and inefficiency.

Culture is hard though. It’s very easy to punish weak links because you don’t need them. It’s much harder to hold everyone to the same standard because not everyone delivers to the same level. But you simply have to bite the bullet and do it. You know the wheels are coming off an organisation when bad behaviour goes unpunished and standards are allowed to drop because it is easier to let things slide. Another sign of a culture failing is when leadership starts to treat people differently. When justice is arbitrary and equality is not sensed by all… you get problems.

I had a no assholes policy in my London job. The worst I’ve ever felt is when someone very young on my team told me his boss was being awful, I glossed over it because that boss was driving revenue… and this person pulled me on it and said they were disappointed. I’d made concessions for money. That was wrong and I have tried never to do that again.

Mikel Arteta is all over the place. There is no clarity in his system which is starting to look like an irrational authoritarian dictatorship.

Let’s look at some of the things that have gone on:

Shocking performances are rarely punished unless you are Martinelli who was bombed for 10 games after a bad 60 mins versus Aston Villa

Nico was chastised for a stupid red (correct) and apologised. Granit Xhaka drops a horrible challenge, takes a red, kills the game, gets a pat on the back, and does not apologise.

William Saliba has a great loan spell in France, doesn’t get the chance to compete for his place in this seasons squad despite fitting the exact profile we look for in a defender (and being told he’d be given a chance) > Kolasinac, who was told to f*ck off in January, had a shite loan that saw his team relegated, was accused of being part of a coup on Christian Gross, keeps his place in the squad, then gets a start in central defence.

Cedric Soares is just bang average, everyone knows it, he’s basically our worst right back, but he starts against City. Ainsley, who is the right profile we are looking at for signings, has had MoTM performances in big games, apparently tells Arteta he will play full-back, gets banished to the bench and told to f*ck off by Arteta.

You can sometimes survive this sort of behaviour if you are at the very top of your game, but even then, at some point, the players get bored of you and you lose the dressing room. Just look at the Conte or Jose cycle, it’s usually a 3-year limit. Arteta doesn’t have the credibility to be this inconsistent, malicious, and wrong.

The story today is Eddie will not be moving this summer. Palace are looking to Edouard because we’re looking for too much money. So what do we have here? My suspicion if this stays the same is we’ve realised Balogun is too far off the pace to be a 3rd choice striker, so we’re going to hang on to Eddie as a stop-gap. So what of Eddie? Does anyone think the treatment he’s had over the last year has been enjoyable? Is he going to show for Arteta? Will he feel loved?

Unlikely. Wenger was many things, but he was never malicious and he had a laser focus on making people feel wanted. To his detriment, because we were basically a creche.

I covered off how overall leadership at the club has been absolutely dire. But here we have the story of what happens when you aren’t disciplined. This is the output of vindictive behaviour. This is what happens when you let a narcissist run riot without controls.

None of these problems can be isolated. They are all interlinked. This is what dysfunction looks like.

Something needs to change because this isn’t a bad luck aberration now, this is who we are, and there’s no experience to sort it all out.

Sad that players like Willock, Nketiah, Martinelli, Nelson and AMN have wasted a year of their development under Arteta. And I don’t suppose the present situation is doing saka and Smith rowe any favours.. All these players have seen since they came into the squad is turmoil at the club through no fault of their own. Not to defend Arteta but Wenger was far from perfect when it came to mapping players feel loved. I’m convinced a few signings and academy players who “flopped”could have worked out of they’d been shown that love – Perez, Gnabry and Vela chief among them – but his biggest failing was showing too much love to the wrong people – Walcott, Denilson, Bendtner etc were given too large a role in the squad for too long. It sounds more like Arteta and the club more concerned about the optics than doing the right thing. + At the beginning of the season, AMN notified Arteta that he wanted to be play right back. + The first two game, AMN is not considered as RB and worse players are selected ahead of him in that position. Arteta flip flopping over AMN is the perfect analogy for his plan in the TW.

AMN has lit the fuse paper….now watch it esculate as Arteta desperately tries to save his job.

Arteta knows that the next few weeks/months will have a massive bearing on his working life.
If he fails to turn things around he is basically unemployable as a manager as no club will want to risk having such a divisive figure in charge.

I have a feeling this is not going to end well for Arteta.

These players may be considered adults but they’re still learning and developing and in many instances are vulnerable to many aspects of life. Arteta is playing with their minds, which is not a healthy situation.

For the life of me, I don’t understand why he is treating AMN the way he is. It is atrocious man management.

I’d pull Arteta aside on this, given the opportunity.

Pedro This goes way beyond Arteta. The club has been zombified by the ownership. You can go right back to the stadium move. Since then, year on year arsenal have been getting steadily worse apart from a couple of seasons under mid era wenger. . Initially the problem was that we simply didn’t have good enough players and the austerity post stadium move impacted our squad quality and depth. Valentin nothing would surprise me with Arteta. As per his City line up he seems worse with his selections. If I’d had been Willock and now Eddie, I’d say no I’ll stay because one way or another Arteta is a goner not Gooner. They’ve had him for 20 months a few more won’t matter. Looking back over both Pedros thoughts and indeed the comments that followed what struck me was the naive stance or shall I believe unrealistic assessment that many had on the value of fringe players at Arsenal. Arteta, emery, edu, vinai, Raul, xhaka, bellerin, Willian… all these and the other ‘villains’ of the arsenal story are not the real perpetrators. They are the product of an owner who has enabled them, facilitated them and lavished them with praise.

We can blame arteta for resigning xhaka. But that dumbass decision only happens because his higher ups are so dumb as to let him. And those higher ups only exist in the club because the owner allows them to.

Nobody would had watched the U23 play would have known that Balogun was never good enough YET to play for Arsenal first team. A little run in the league cup games and then being send on loan should have been his program for this season. The question is what was offered to convince him to stay. It is only 3 games into the season and we have played 2 of the best teams in europe, and we have suffered with illness and injuries but Arteta doesn’t help himself does he. When Arsène made the 4th is a trophy remark, it was during the lean year. Stan was more than happy to still get the Champion’s League and its massive revenue while not being able to financially compete with the rest of the top 4.

At the time Arsenal had to generate £20 millions per year in players sale. I don’t think that people realise how difficult that was.

I had the same opinion that Norwich was the best opposition as they will try to make it a football game and not a slug fest. However somebody told me that Norwich are not the old Norwhich, they are tactically much more astuce. They also have players in midfield who can hurt us.

Unfortunately for them, they still don’t have a clinical finisher. That should give us an hedge, as whoever play upfront Auba, Eddie, Lacazette will get opportunities to score.

The thing is, if arsenal fans just do a bit of research, it’s pretty clear what type of owner Stan is, namely, the wrong type for arsenal football club. Our results will probably take an upturn for the next few games, not just because of the opposition but because Xhaka is banned. We play with 10 men every game he plays, we’ll be much better without him, even with Arteta. Fucking things up. Burnley will cause us problems because Chris Wood will beast White every time but we’ll probably get a result and yet again, we’ll do it DESPITE Arteta because if Xhaka was able, Arteta would play him.

Progress is made through people. Let me rephrase that. Progress is achieved when the right people, with the right perceptions and principles push hard for things. Val during those lean years we still had a top 4 squad and in any given season at least 2 of the big 6 were normally relatively poor It’s not like we had to break 80 points every season to keep up. During the lean years coming top 4 wasn’t an achievement imo. The achievement was only that we didn’t have any bad seasons and slip out. Our level wasn’t that impressive but our consistency was 100% at that level which is impressive in a way

Other clubs always yo-yo between good and bad seasons.

Chamak went to Watford and they quickly realise that he was not good enough. The GSTTEL Bentner,
In defense we had Sylvestre, Squillaci, Djourou, Senderos.
In goal Fabianski, Vito Mannone, Richard right were not the most assured goalkeepers.

People were screaming for us to “spend some fucking money” , it was not because the team was brimming with world class players.

Cesc, tr7, hleb, nasri, rvp, giroud, kos, mert, Sagna, monreal, walnuts (lol sometimes…), young wilshere, santi, song (for 1 season), flamini (for 1 season), arshavin, sanchez… obviously not all these guys are even close to equals but all of them varied between good and fantastic.

We always had a top 4 squad and 2 big 6 teams always had a bad season. In any given season it was there to be taken.

Can you imagine Kante, Fernandinho or even Romeu seeing Odegaard/El neny with the ball and deciding to nick it off him. Ten times out of ten, the opposition player is winning that ball before running into the expanse Xhaka is supposed to be covering. Xhaka ( our only centre mid) was sent off in the 35th minute , meaning there was 13 minutes ( including time added on) remaining in the first half.

So what did Arteta do ……nothing, which is surprisingwhen you take into consideration that we had no centrel midfielders on the pitch but had 3 on the bench ( elneny, lakonga, AMN) .

Of course we conceded again before half time …Elneny came on in the 2nd half.
